ใกล้จะหมดปี 2565 แล้ว การคาดการณ์เทรนด์อนาคตจะมีให้ศึกษาและติดตามกันหลายด้าน โดยเฉพาะอย่างยิ่งโลกของการทำงานยุคใหม่ ซึ่งนับวันเริ่มมีความยากและความซับซ้อนมากขึ้นเรื่อย ๆ บนนิยามของคำว่า “VUCA” (Volatility-ความผันผวน, Uncertainty-ความไม่แน่นอน, Complexity-ความซับซ้อน, Ambiguity-ความคลุมเครือ) และ “BANI” (Brittle-ความเปราะบาง, Anxiety-ความกังวล, Non-linear-การคาดการณ์ได้ยาก, Incomprehensible-ความยากเกินกว่าจะเข้าใจ) ที่ส่งผลให้องค์กรและพนักงานต้องรับมือกับความท้าทายหลายระดับและหลายรูปแบบการทำงานAs we approach the end of 2022, forecasts for future trends across various domains are emerging, particularly in the realm of modern work, which is becoming increasingly challenging and complex. ก่อนหน้านี้มีหลายสำนักออกมาเผยผลสำรวจทักษะแห่งอนาคตที่ต้องมีก่อนปี 2568 (2025) ว่าจะออกมาในรูปแบบไหน เพื่อเตรียมความพร้อมสู่โลกของการทำงาน ซึ่งผลสำรวจของทุกสำนักมีแนวโน้มไปทิศทางเดียวกัน

จากรายงานของสภาเศรษฐกิจโลก (World Economic Forum: WEF) ที่เคยคาดการณ์ล่วงหน้าไว้ จะขอหยิบยกมาจุดหนึ่งที่น่าสนใจ ซึ่งเผยถึงสัดส่วนการทำงาน โดยประเมินว่า 40 % ของคนทำงานต้องปรับตัวอย่างเร่งด่วน และ 50 % ของคนทำงานต้องเพิ่มเติมทักษะใหม่ ๆ

แม้กระทั่งสำนักงานสภาพัฒนาการเศรษฐกิจและสังคมแห่งชาติ ได้เปิดเผยข้อมูล “ภาวะสังคมไทยไตรมาสสอง ปี 2565” เกี่ยวกับประเด็นด้านแรงงานที่ต้องให้ความสำคัญ ซึ่งมีนัยสำคัญที่น่าสนใจ 2 ข้อ คือ 1. การขาดแคลนแรงงาน โดยระบุว่า ยังมีการขาดแคลนแรงงานทักษะปานกลาง-สูงเนื่องจากทักษะแรงงานไม่สอดคล้องกับความต้องการของตลาด จึงจำเป็นต้องเร่งรัดให้มีการฝึกอบรมเพื่อพัฒนาหรือปรับเปลี่ยนทักษะให้สอดคล้องกับความต้องการ และ 2. ปัญหาการหมดไฟในการทำงาน โดยสำนักงานฯ ได้อ้างอิงข้อมูลของเอสเอพี เอสอี (NYSE: SAP) ที่ระบุว่า ในปี 2564-2565 ธุรกิจ SMEs ไทยกว่า 47% มีพนักงานลาออกมากขึ้น ประกอบกับการศึกษาพนักงานทั่วโลกของ Adecco Group พบว่า แรงงานมากกว่า 4 ใน 10 มีภาวะหมดไฟ และจากผลสำรวจของคนวัยทำงานในกรุงเทพฯ ของมหาวิทยาลัยมหิดล พบว่า 12% อยู่ในภาวะหมดไฟในการทำงาน และ 57% มีความเสี่ยงสูงที่จะเข้าสู่ภาวะหมดไฟ และเกิดขึ้นในทุกอาชีพ โดยพนักงานรัฐวิสาหกิจมีปัญหาหมดไฟคิดเป็น 77% บริษัทเอกชนคิดเป็น 73% ข้าราชการคิดเป็น 58% และธุรกิจส่วนตัวคิดเป็น 48% ดังนั้น นายจ้างหรือองค์กรต่าง ๆ ต้องกระตุ้นให้มีโครงการที่สร้างสรรค์และออกแบบให้คนในองค์กรมีสุขภาพจิตที่เข้มแข็ง มีความสัมพันธ์ที่ดีระหว่างกัน รวมทั้งปรับสภาพแวดล้อมในการทำงานให้เหมาะสม และสอดคล้องกับความต้องการของแรงงาน

ตามที่องค์การสหประชาชาติ (UN) ได้กำหนดเป้าหมายการพัฒนาที่ยั่งยืน (Sustainable Development Goals) หรือ SDGs ไว้ 17 เป้าหมายหลัก ซึ่งประกอบไปด้วย 169 เป้าหมายย่อย เพื่อเป็นกรอบแนวทางในการพัฒนาที่ยั่งยืน ภายในปี 2573 ซึ่งหลายคนอาจเคยได้ยินมาบ้างแล้ว ทั้งนี้ ความน่าสนใจที่เชื่อมโยงกับบทความนี้ที่สุด คือ ความรู้และทักษะที่จำเป็นสำหรับส่งเสริมการพัฒนาที่ยั่งยืน

สำหรับข้อมูลต่อไปนี้เป็นการอ้างอิงจากรายงานของ Inner Development Goals ได้สรุปทักษะที่จำเป็นไว้ 23 ทักษะ ซึ่งเป็นทักษะพื้นฐานสำคัญของการพัฒนาที่แม้แต่ Robot และ AI ก็ยังสู้ไม่ได้ (Human Touch) โดยแบ่งออกเป็นกลุ่มหลัก ๆ ดังนี้

การรู้และเข้าใจในตัวตน (Being) เป็นกลุ่มทักษะที่ต้องรู้จักและเข้าใจตนเองได้อย่างลึกซึ้ง ประกอบด้วยทักษะ

  1. ความเข้าใจตัวเอง (Inner Compass)

  2. ความซื่อสัตย์และถูกต้องแท้จริง (Integrity and Authenticity)

  3. การเปิดกว้างและเปิดรับการเรียนรู้ (Openness and Learning Mindset)

  4. การตระหนักรู้ในตนเอง/การรู้จักตนเอง (Self-awareness)

  5. ความเข้าใจการมีอยู่ (Presence)

ความคิด (Thinking) เป็นกลุ่มทักษะที่เกี่ยวข้องกับการคิดวิเคราะห์และการตัดสินใจในการแก้ปัญหา ซึ่งเป็นทักษะแห่งอนาคตที่สำคัญเป็นอันดับต้น ๆ ประกอบด้วยทักษะ

  1. การคิดเชิงวิพากษ์/การคิดวิเคราะห์ (Critical Thinking)

  2. การตระหนักรู้ถึงความซับซ้อน (Complexity Awareness)

  3. ทักษะมองต่างมุม (Perspective Skills)

  4. การสร้างความเข้าใจ/ความสามารถในการทำความเข้าใจ (Sense-making)

  5. การมองการณ์ไกลในระยะยาว และกำหนดวิสัยทัศน์ (Long-term orientation and Visioning)

ความสัมพันธ์ (Relating) เป็นกลุ่มทักษะที่ให้ความใส่ใจผู้อื่น และเข้าใจผู้อื่นมากขึ้น ขณะเดียวกันก็ยังใส่ใจดูแลโลก ประกอบด้วยทักษะ

  1. การชื่นชมยินดี (Appreciative)

  2. การเชื่อมโยงผู้อื่นได้ (Connectedness)

  3. ความอ่อนน้อมถ่อมตน (Humility)

  4. ความเข้าอกเข้าใจและความเห็นอกเห็นใจ (Empathy and Compassion)

การทำงานร่วมกัน (Collaborating) เป็นกลุ่มที่รวมทัศนคติและทักษะเข้าด้วยกัน ทั้งในแง่การทำงานร่วมกับผู้อื่น ตลอดจนการยอมรับความแตกต่างทางวัฒนธรรม ประกอบด้วยทักษะ

  1. ทักษะการสื่อสาร (Communication Skills)

  2. ทักษะการร่วมสร้างสรรค์ (Co-creation Skills)

  3. ความคิดรวบยอดและความสามารถข้ามวัฒนธรรมที่แตกต่าง (Inclusive Mindset and Intercultural Competence)

  4. ความไว้วางใจ/เชื่อใจ (Trust)

  5. ทักษะการระดมผู้อื่นให้มีส่วนร่วม (Mobilization Skills)

การลงมือทำ (Acting) เป็นกลุ่มทักษะที่ต้องขับเคลื่อนเพื่อให้เกิดการเปลี่ยนแปลงและแนวคิดแบบใหม่ ประกอบด้วยทักษะ

  1. ความกล้าหาญ (Courage)

  2. ความสร้างสรรค์ (Creativity)

  3. การมองในแง่ดี (Optimism)

  4. ความอุตสาหะ/ความเพียร (Perseverance)

อ่านมาถึงตรงนี้แล้ว จะเห็นได้ชัดถึงสิ่งที่กำลังจะเปลี่ยนไปต่อโลกการทำงานขององค์กรและคนทำงาน ซึ่งเป็นเรื่องน่าคิดของผู้บริหารองค์กรจะสื่อสารและจัดการวางแผนพัฒนาคนทำงานอย่างไร ส่วนคนทำงานหากยังต้องการเดินหน้าไปพร้อมกับองค์กร และไม่อยากถูกทิ้งไว้ข้างหลัง ก็ต้องพร้อมจะ Upskill / Reskill ด้วยเช่นกัน

ไม่ว่าองค์กรไหน ๆ ย่อมต้องการคนทำงานที่มีทักษะความรู้ความสามารถมาร่วมงาน ทั้งด้าน Hard Skill ที่เฉพาะเจาะจง และด้าน Soft Skill ที่ควรมีและฝึกฝนกันได้ ทั้งนี้ หากสามารถนำทั้งคู่มาผสมผสานควบคู่เข้าด้วยกัน และฝึกฝนอย่างเหมาะสม จะช่วยส่งเสริมและผลักดันให้เกิดการทำงานที่มีประสิทธิภาพมากยิ่งขึ้น

ท้ายสุดนี้ ทั้ง 23 ทักษะที่กล่าวไว้ทั้งหมดนั้น อาจจะเป็นเรื่องยากสำหรับใครหลายคน เพราะบางทักษะต้องใช้สัญชาตญาณเข้ามาช่วย แต่อย่างน้อยก็สามารถนำมาเป็นแนวทางในการฝึกฝนพัฒนาตนเองหรือกระตุ้นให้เกิดการเปลี่ยนแปลงได้…จริงไหม

The World is Changing – What Should Organizations and Employees Adjust, and How?

As we approach the end of 2022, forecasts for future trends across various domains are emerging, particularly in the realm of modern work, which is becoming increasingly challenging and complex. This complexity can be defined within the terms 'VUCA' (Volatility, Uncertainty, Complexity, Ambiguity) and 'BANI' (Brittle, Anxiety, Non-linear, Incomprehensible), resulting in organizations and employees needing to address challenges on multiple levels and in multiple work formats.

Previously, several agencies have released surveys on the skills required for the future before 2025, outlining what they may look like to prepare for the modern workforce. All reports demonstrated a consensus on the direction of these findings.

According to a report by the World Economic Forum (WEF), it forecasts that 40% of workers need to urgently adapt, and 50% need to acquire new skills.

Furthermore, the National Economic and Social Development Council has provided insights in the report “Thai Social Condition Q2 2022” regarding labor issues that require significant attention, highlighting two noteworthy points: 1. Labor shortages indicate that there remains a shortage of medium to high-skilled labor as the skills do not align with market needs. Thus, there is a pressing need for expedited training to develop or upskill to meet these requirements. 2. The issue of employee burnout, referencing data from SAP SE (NYSE: SAP), indicates that in 2021-2022, over 47% of Thai SMEs experienced increased employee turnover. Additionally, a global survey by the Adecco Group found that more than 4 in 10 workers experienced burnout, while a survey of workers in Bangkok by Mahidol University revealed that 12% are experiencing burnout, and 57% are at a high risk of it occurring, impacting all professions. Within this data, 77% of state enterprise employees reported burnout, 73% from private companies, 58% of civil servants, and 48% of self-employed individuals. Consequently, employers and organizations must encourage creative initiatives designed to foster mental wellbeing and positive relationships within the workforce while also modifying working environments to suit the needs of employees.

As outlined by the United Nations (UN), the Sustainable Development Goals (SDGs) have been set at 17 primary objectives, including 169 sub-targets, providing a framework for sustainable development by 2030. Many individuals have likely heard of them. Notably relevant to this article are the knowledge and skills necessary to promote sustainable development.

The following information is referenced from the report by Inner Development Goals, summarizing the required skills into 23 skills, constituting fundamental skills for development that even robots and AI cannot replicate (Human Touch), categorized into the following groups:

Self-awareness (Being) – This group comprises skills related to understanding oneself deeply, including:

  1. Self-Understanding (Inner Compass)

  2. Integrity and Authenticity

  3. Openness and Learning Mindset

  4. Self-awareness

  5. Presence

Critical Thinking (Thinking) – This group includes skills related to analytical thinking and decision-making in problem-solving, which are among the most crucial skills of the future, including:

  1. Critical Thinking

  2. Complexity Awareness

  3. Perspective Skills

  4. Sense-making

  5. Long-term Orientation and Visioning

Relating (Relating) – This group focuses on caring for others and understanding them better while also expressing concern for the world, including:

  1. Appreciative

  2. Connectedness

  3. Humility

  4. Empathy and Compassion

Collaborating (Collaborating) – This group combines attitudes and skills essential for working alongside others and respecting cultural differences, including:

  1. Communication Skills

  2. Co-creation Skills

  3. Inclusive Mindset and Intercultural Competence

  4. Trust

  5. Mobilization Skills

Acting (Acting) – This group comprises skills necessary to drive change and new concepts, including:

  1. Courage

  2. Creativity

  3. Optimism

  4. Perseverance

Having read this far, it is apparent that significant changes await the world of organizational work and workers. It is a crucial consideration for organizational leaders on how to communicate and plan workforce development. Meanwhile, if workers wish to advance alongside their organizations and not be left behind, they must also be ready to upskill/reskill.

Any organization requires skilled workers, both in terms of specific hard skills and the soft skills that should be cultivated. Integrating both types of skills and practicing them appropriately will enhance and promote effective work performance.

In conclusion, while the 23 skills mentioned may be challenging for many, as some may require intuitive capabilities, at the very least, they can serve as a guideline for self-development or encourage transformative changes... wouldn't you agree?
